إسهامات المرأة العاملة المتزوجة في بناء الهوية المهنية دراسة ميدانية بكلية العلوم الإنسانية على (الأستاذات)

Abstract

اعتمدت الدراسة على المنهج الوصفي، كإطار منهجي ملائم لتحليل هذه الظاهرة، مستعينةً بأداتي الاستبيان والمقابلة كوسيلتين لجمع المعطيات. وقد تم تطبيق هاتين الأداتين على عينة قوامها 50 أستاذة تعملن بكلية العلوم الاجتماعية والإنسانية بجامعة ورقلة، مما أتاح فهماً معمقاً لتجربة المرأة المتزوجة في المجال الجامعي، وأظهرت النتائج الأساسية أن الأستاذة الجامعية المتزوجة تتمتع بقدرة ملحوظة على التوازن بين أدوارها الأسرية والمهنية. كما بيّنت الاستجابات أن التزاماتها العائلية لا تُعدّ عائقًا أمام مسيرتها المهنية، بل تُشكّل جزءًا من هويتها المتكاملة، حيث تلجأ إلى استراتيجيات فعّالة في تنظيم الوقت وتوزيع المهام، مما يساعدها على الحفاظ على التزاماتها المهنية وتطوير أدائها الأكاديمي، كما كشفت المعطيات أن الأستاذة المتزوجة تُظهر مستوى مرتفعًا من الذكاء الاجتماعي والمهني في التعامل مع الضغوط اليومية المرتبطة بالعمل الجامعي وبالأسرة. وقد أظهرت النتائج أن الدافعية الذاتية والرغبة في تحقيق النجاح المهني تمثلان عاملين محوريين في مواجهة التحديات، بما في ذلك التمييز القائم على النوع الاجتماعي أو محدودية فرص الترقية، ومن الخلاصات المهمة أيضًا أن مساهمة الأستاذة الجامعية المتزوجة في بناء الهوية المهنية لا تقتصر على مستواها الفردي، بل تمتد إلى دورها كنموذج يُحتذى به داخل بيئة العمل، من خلال التزامها بأخلاقيات المهنة، ومشاركتها الفاعلة، وتعزيزها لقيم الانتماء والمثابرة في محيطها الوظيفي، واستنادًا إلى هذه النتائج، توصي الدراسة بضرورة تبنّي سياسات مؤسسية داعمة للمرأة العاملة، من خلال توفير آليات تُمكّنها من التوفيق بين الحياة المهنية والأسرية، وتعزيز برامج التمكين المهني، وتوسيع مشاركة النساء في مواقع اتخاذ القرار، بما يسهم في بناء بيئة أكاديمية أكثر شمولاً وعدالة.

The study adopted a descriptive method, serving as an appropriate methodological framework to analyze this phenomenon, using questionnaires and interviews as tools for data collection. These two tools were applied to a sample of 50 married female professors working at the Faculty of Social and Human Sciences at the University of Ouargla, which enabled a deep understanding of the married woman’s experience in the academic field, The main findings showed that the married university professor demonstrates a remarkable ability to balance her familial and professional roles. The responses indicated that her family commitments are not considered an obstacle to her career path but rather form a part of her integrated identity. She resorts to effective strategies for time management and task distribution, which help her maintain her professional responsibilities and enhance her academic performance, The data also revealed that the married professor shows a high level of social and professional intelligence in dealing with the daily pressures related to academic work and family life. The results indicated that self-motivation and the desire to achieve professional success are key factors in facing challenges, including gender-based discrimination or limited promotion opportunities, Another important conclusion is that the married university professor’s contribution to building a professional identity is not limited to the individual level, but extends to her role as a role model in the work environment, through her commitment to professional ethics, active participation, and promotion of values of belonging and perseverance in her professional surroundings, Based on these results, the study recommends the adoption of institutional policies that support working women, by providing mechanisms that enable them to reconcile professional and family life, enhancing professional empowerment programs, and expanding women’s participation in decision-making positions, thereby contributing to building a more inclusive and equitable academic environment.
